Reports to: Vice President of Operations
Portfolio: 5-7 Marriott, Hilton and IHG hotels: select-service, extended-stay and full-service
Team: General Managers of each hotel
Employment type: Full-time, exempt
Travel: About 60% of time at properties: regular driving across Hampton Roads, with overnight stays for our Charlottesville, VA and Columbia, MD hotels
Salary range: $105,000 - $135,000 base + annual performance bonus
The roleAs Regional Director of Operations, you will own the results of a region: profit, revenue, guest experience and people. You will have real authority, direct access to the C-Suite and ownership, and no layers of bureaucracy between a good idea and its execution. In return, we expect clear accountability: you will know your numbers, tell us what they mean, and move them.
This role is for a leader who has already run a hotel well, now wants to make every hotel in a region run better, and would rather be measured on outcomes than on effort.
What you will ownYou are accountable for four outcomes across every hotel in your region. You will run a tiered visit model: monthly on-site time at focus hotels (underperforming, in renovation, or with a new GM), every six to eight weeks at stable hotels, and a weekly virtual check-in with every GM.
Profitability and financial health- Own each hotel's P&L, GOP and EBITDA against budget, forecast and prior year, with flow-through as the core measure.
- Lead the rolling weekly and monthly forecasts with each GM.
- Manage labor productivity by department (hours and cost per occupied room), scheduling to demand.
- Drive cost-per-occupied-room discipline, use group purchasing where it beats local spend, and prioritize capital and PIP spend with Facilities.
Revenue generation- Optimal RevPAR Index (RGI) and market share against each hotel's competitive set.
- Ensure GM engagement with Revenue Management and Sales monitoring pace, pickup, segmentation performance and pricing.
- Protect rate integrity and channel mix, and grow F&B, meetings and ancillary revenues.
Guest service and brand standards- Own guest satisfaction, Net Promoter and online reputation results on Marriott, Hilton and IHG platforms.
- Keep every hotel in good standing on brand QA audits. No hotel should ever be surprised by an audit result.
- Lead structured property visits with documented findings, actionable item owners and due dates, followed up until closed.
- Help refine and launch YourSpace operating standards as the brand grows.
Culture and talent development- Recruit, coach and evaluate General Managers, and build a ready-now successor for every GM seat.
- Mentor department heads so our next GMs come from inside.
- Model our values and enforce safety and employment-law compliance (wage and hour, tip practices, I-9, OSHA).
Executive reporting- Deliver a weekly regional flash to the Leadership Team each Monday: prior-week results, 30/60/90-day pace, risks and asks.
- Present a Monthly Business Review for each hotel and quarterly ownership presentations a non-operator can follow in fifteen minutes.
What you bringExperience- 10+ years in hotel operations, including at least 3 years as a General Manager with full P&L ownership
- 3+ years in a multi-property role (Area GM, Regional Director, Director of Operations or equivalent) overseeing at least five hotels in a region, ideally across more than one brand family
- Experience with at least two Marriott, Hilton and IHG; select-service and extended-stay depth is essential, full-service experience is a strong plus
- A documented record of moving RevPAR Index, GOP margin and guest scores at the same time
- Renovation or PIP experience, and working with lenders, asset managers or institutional owners, is highly valued
- Bachelor's degree in hospitality, business or finance preferred; equivalent experience considered. CHA or similar certification is a plus
Skills- Fluent in USALI P&Ls, flow-through analysis, budgeting and forecasting
- Reads STR/CoStar reports fluently and builds commercial strategy from them
- Labor modeling and productivity management by department
- Brand QA programs and guest-satisfaction platforms across the major franchisors
- Employment-law fundamentals: wage and hours, tip credit, leave and documentation
Systems- Brand PMS platforms: Marriott Stay PMS (or its predecessor), Hilton OnQ and IHG Opera Cloud
- STR/CoStar benchmarking and revenue management tools
- Cloud accounting and AP platforms (we use Docyt) and payroll systems
- Advanced Excel, Power BI, Tableau or Looker is a strong plus
- Comfort using AI tools to speed up analysis and reporting
How you work- Exceptionally organized. You run every hotel in the region through a predictable weekly rhythm, and nothing falls through.
- Clear communicator up and down: as comfortable with a housekeeper at 9 a.m. as with an investor at 4 p.m.
- Coach first, enforcer when needed. You build GMs who can run without you, and act quickly when one cannot.
- Owner's mindset. You spend company money as if it were your own.
- Calm under pressure and candid when the news is bad.
Requirements- Based in or willing to relocate to Hampton Roads, Virginia
- Regular travel across the region, including overnight stays; roughly 60% of time at properties
- Valid driver's license and reliable transportation
What we offer- Competitive base salary of $105,000 - $135,000, plus an annual performance bonus
- Medical, dental, and vision insurance
- 401(k) with company match
- Paid time off and paid holidays
- Hotel stay discounts across the portfolio and brand partners
- Mileage reimbursement for driving between properties
- Professional development and a clear path for career growth
