Job Description

The Director, Compensation will lead the strategy, design, and governance of all compensation programs across the organization. This role ensures our pay practices are competitive, equitable, compliant, and aligned with business priorities. You will partner closely with senior leadership to shape a compensation philosophy that attracts, motivates, and retains top talent across a complex, highly unionized, and non-union, multi-jurisdictional environment.

Reporting to the Senior Director, Payroll, Benefits & Total Rewards, the Director will lead the evolution of the organization's compensation function into a strategic, data-driven, and service-oriented center of excellence. The Director will leverage Workday and other technologies to modernize compensation processes, enhance automation, strengthen governance, and elevate the overall employee and leader experience.

This role is based at our head office in Markham Ontario. Extendicare offers a hybrid working model.

What you will do:
  • Lead the development and execution of the enterprise-wide compensation strategy aligned with organizational goals and workforce needs across multiple provinces
  • Establish and maintain compensation governance frameworks that ensure consistency, equity, and compliance across unionized and non-unionized groups
  • Present insights, recommendations, and program updates to executive leadership
  • Drive the organization's pay transparency journey by developing communication strategies, clarifying pay structures, and equipping leaders to deliver consistent messaging
  • Design and implement a comprehensive compensation structure, including job grades, pay ranges, and job architecture frameworks
  • Oversee market benchmarking, job evaluation, and competitive analysis to ensure compensation programs remain current and equitable
  • Support mergers and acquisitions by conducting compensation due diligence, assessing market competitiveness, and developing harmonization strategies for acquired workforce
  • Lead the annual compensation cycle, including merit, bonus, and equity programs
  • Leverage Workday and other technologies to automate and streamline compensation processes, improving accuracy, efficiency, and user experience
  • Evaluate and implement compensation tools, systems, and analytics to support data-driven decision-making
  • Support labour relations teams by developing compensation cost models, scenario analyses, and financial impact assessments for union negotiations across multiple bargaining units and provinces
  • Ensure compensation programs comply with provincial and federal legislation, pay equity requirements, and collective agreement obligations
  • Provide guidance on compensation matters related to unionized roles, including job evaluations, wage structures, and costing impacts
  • Partner with Finance, HR business partners, and business leaders to align compensation strategies with financial planning, workforce planning, and operational priorities
  • Provide strategic consultation to executives and leaders on compensation decisions, internal equity considerations, and organizational impacts
  • Collaborate with Talent Acquisition to ensure competitive and transparent compensation practices during recruitment
  • Lead, mentor, and develop a high-performing compensation team, fostering a culture of collaboration, innovation, and continuous improvement
  • Set clear goals, provide coaching, and build team capabilities in analytics, job evaluation, technology, and stakeholder engagement
  • Ensure the team delivers timely, accurate, and service-oriented support to HR and business leaders


What you bring to the role:
  • 10+ years of progressive experience in compensation, including leadership roles
  • Experience supporting compensation programs in highly unionized, multi-jurisdictional environments
  • Expertise in market pricing, job evaluation, job architecture, and incentive plan design
  • Strong analytical skills with the ability to translate data into insights and recommendations
  • Experience advising senior executives and influencing decision-making
  • Knowledge of provincial and federal regulatory requirements and compensation trends
  • CCP certification preferred
