Position: Senior Analyst Physician Compensation Data and Analyst

Summary:

The Senior Analyst, Physician Compensation Data & Analytics serves as the primary resource for managing and analyzing physician and APP compensation data within the Penn Medicine Medical Group (PMMG) Regional division. This role ensures compensation decisions are grounded in accurate data, consistent application of existing models, and alignment with fair market value and internal equity standards.

This position is responsible for maintaining benchmark data (MGMA, SullivanCotter, Gallagher/IHS, AMGA) and PMMG's internal compensation datasets, including wRVU tables and percentile performance analyses. The Senior Analyst partners closely with Finance, Human Resources, and Physician Leadership to prepare compensation analyses, model total cash compensation (TCC) scenarios, and provide data-driven recommendations for new hires, renewals, and market adjustments.

Responsibilities:
  • Maintain and update all physician compensation benchmark datasets (MGMA, SullivanCotter, Gallagher/IHS, AMGA) and ensure accuracy of percentile tables and FMV reference data.
  • Manage PMMG's wRVU and compensation data models; analyze provider productivity and compensation ratios against market benchmarks.
  • Generate and validate compensation analyses and quote recommendations for new hires, renewals, and adjustments based on internal equity and market competitiveness. Partner with the PMMG Compensation team to ensure consistency between quoted offers and ongoing payroll and incentive calculations.
  • Collaborate with Finance and HR Compensation on annual market review, recommending base salary adjustments and incentive ranges to maintain competitive positioning.
  • Collaborate with Entity Physician and Operations leadership to develop compensation models relevant to all business needs, including physician leadership compensation plans, faculty compensation modeling, call coverage models, etc.
  • Prepare and present data summaries, dashboards, and rationale for compensation decisions to PMMG and physician leadership.
  • Maintain documentation standards for compensation data and ensure compliance with FMV and regulatory requirements.
  • Support process improvement initiatives related to compensation data accuracy, benchmarking, and reporting automation.
  • Serve as a subject matter expert in physician and APP compensation analytics, providing guidance to stakeholders on interpreting benchmarks and compensation trends.
Education or Equivalent Experience:
  • Bachelor of Arts or Science in Compensation, Human Resources, Accounting, Business Administration or related Healthcare field (Required).
  • 2+ years Healthcare compensation experience, ideally within provider compensation; physician and advanced practice providers (Required).
  • Experience with productivity and incentive compensation models, external benchmarking, and professional fee reimbursement (Preferred).
Skills & Abilities:

  • COMMUNICATION: Ability to express technical information clearly and simply to non-technical persons.
  • COMMUNICATION: Ability to work effectively with a range of business, clinical, and academic leaders.
  • Ability to discuss compensation concepts in a clear and concise manner.
  • Excellent and fluid understanding of the wRVU measurement (productivity).
  • Demonstrated successful relationship building all levels of staff, physicians, and executives.
  • Advanced proficiency in Microsoft Excel, including complex formulas (e.g., XLOOKUP, INDEX/MATCH), PivotTables, data modeling (Power Query/Power Pivot), dashboards, and process automation through macros or VBA.
  • Excellent analytical and written and verbal communication skills.
  • Attention to detail, accuracy and urgency in meeting deadlines.
  • Medical coding experience (Preferred).
  • Knowledge of hospital billing systems (Preferred).
